Over the next two decades more than 60 million baby boomers (individuals born between 1946 and 1964) will transition to senior citizen status. Great concern exists in many organizations, including governmental human resource (HR) departments, that insufﬁcient talent will be available to replace long-term retiring employees (Carroll and Moss 2002). Leadership grooming is among the most critical need facing organizations today (Adler and Mills 2008). Survey research, conducted by Aon Consulting in its 2008 Beneﬁt and Talent Survey, reports that 56 percent of respondents expressed concerns about experiencing organizational shortages of qualiﬁed leadership talent (Adler and Mills 2008). Ashford and DeRue (2010) also report almost 60 percent of companies today face leadership talent shortages that are impeding performance outcomes, with many of these companies expecting leadership talent shortfall over the next several years.
